{"id":8546,"date":"2020-01-30T17:16:00","date_gmt":"2020-01-30T17:16:00","guid":{"rendered":"https:\/\/arliemediadesign.com\/?p=8546"},"modified":"2025-03-19T11:37:53","modified_gmt":"2025-03-19T11:37:53","slug":"how-sky-uks-hr-department-has-embraced-design-thinking","status":"publish","type":"post","link":"https:\/\/www.happy.co.uk\/blogs\/how-sky-uks-hr-department-has-embraced-design-thinking\/","title":{"rendered":"How Sky UK&#8217;s HR Department has Embraced Design Thinking"},"content":{"rendered":"\n<p>&#8220;If there&#8217;s one nickable you take today it would be any question that starts with &#8216;how might we&#8230;&#8217; almost certainly will get a different conversation than if you started it with &#8216;what can we&#8230;&#8217;,&#8221; explained Tracey Walters of Sky UK at the 2019 Happy Workplaces Conference.<\/p>\n\n\n\n<p>&#8216;How&#8217; is action-focused, &#8216;might&#8217; is an openness to possibility, &#8216;can&#8217; is a capability question, and &#8216;we&#8217; is about collaboration. Tracey has found that this opens up the conversation to future possibilities.<\/p>\n\n\n\n<p>Using Design Thinking, at Sky they have been exploring the question &#8216;how might we help people at Sky have a fulfilling career?&#8217;<\/p>\n\n\n\n<p>This method uses four different questions:&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>&#8216;What is&#8217; \u2014 this involves talking to people about what this means to them. In this case, what the obstacles have been and what has helped them in their career.<\/li>\n\n\n\n<li>&#8216;What if&#8217; \u2014 this involves employees in the brainstorming process and asks them to help come up with ideas.<\/li>\n\n\n\n<li>&#8216;What wows&#8217; \u2014 the team then comes up with four of the best ideas, and presents these ideas back to staff. They then watch their reaction \u2014 only if they light up and go &#8216;wow, that&#8217;s a great idea!&#8217; does it go onto the next phase of the process.<\/li>\n\n\n\n<li>&#8216;What works&#8217; \u2014 in the final phase, the best idea is made into a prototype or a trial for a small number of the team, as a minimum viable product, and then refined and tweaked as time goes on.<\/li>\n<\/ul>\n\n\n\n<p>&#8220;We&#8217;ve done a lot with very little, which makes it so accessible to so many companies and HR teams,&#8221; explains Tracey.<\/p>\n\n\n\n<div style=\"height:20px\" aria-hidden=\"true\" class=\"wp-block-spacer\"><\/div>\n\n\n\n<h3 class=\"wp-block-heading\">Resources and related content<\/h3>\n\n\n\n<ul class=\"wp-block-list\">\n<li><a href=\"\/blogs\/why-a-non-profit-scrapped-their-appraisals-process\/\" target=\"_blank\" rel=\"noreferrer noopener\">Why a Non-Profit Scrapped Their Appraisals Process<\/a>&nbsp;\u2014 Rather than using an annual appraisal to give staff feedback, embed a coaching culture in your organisation. &#8220;You can give effective coaching and feedback regularly, in short discussions, to help people come to their own conclusions on their performance,&#8221; explains Sophie Bryan. Each member of staff is expected to come up with at least two kaizen, or improvements, each month. And \u2018we\u2019 is about collaboration. \u2018How might we?\u2019 opens up the conversation.\r\n\r\nSo we went after the question, \u2018how might we help people at Sky have a fulfilling career?\u2019 It\u2019s a big, bold question, but we went after it. And what my team did is then embrace the design thinking model \u2013 what is, what if, what wows, what works? I\u2019ll take you through. This started in February, so it\u2019s hot off the press.\r\n\r\nSo what they did with \u2018what is\u2019 \u2013 \u2018what is\u2019 is where you actually go and talk to people about what, in this case, career means to them. What they think the obstacles are, what has helped them in their career, where they feel it\u2019s been easy and where it\u2019s been difficult. My team, in eight workdays, spoke to 25 employees. New starters, people who were leaving or had left Sky, people who had been there for five years, 10 years, 20 years. They spoke to them face to face, in person, for 90 minutes.\r\n\r\nThe thing that we were stunned by is that, I don\u2019t know about you but Sky have a back-to-back meeting culture \u2013 to get time into people\u2019s diaries you need about six weeks notice. People fell over themselves to give 90 minutes of their diary to talk about this. What does that tell you about this topic? It\u2019s really, really important to people. We found out their pain points, we found out their motivations, we understood that career actually means about eight different things to people. And if we didn\u2019t ask those questions, again we probably would\u2019ve solved the wrong problem.\r\n\r\nThe second thing that we then did was go after \u2018what if?\u2019 This is where actually and importantly you get employees, our people, involved in the brainstorming. They actually come in and help us with the creative thinking. This whole way through the design thinking the principle is co-creation. HR doesn\u2019t have to have the answers. We don\u2019t have to know what the right thing is. The best way that we\u2019re going to solve it is by asking our people to help us solve it for them, because this is about solving something for the employee for the person, not for HR. That\u2019s a really key difference.\r\n\r\nThe third thing: \u2018what wows?\u2019 What the team then does is take all of this data and all of this insight and comes up with four ideas that it thinks people will actually respond well to, it thinks that people will go \u2018wow.\u2019 And it might do it up as a drawing, I think they did one of them up as Lego, it doesn\u2019t matter, it\u2019s to try and represent the idea. And then again they go back and they go, \u2018I want to present this idea to you,\u2019 and they\u2019re not actually really that interested in what the person says. What do you think they\u2019re looking at? Their reaction.\r\n\r\nSo if I show you an idea, what will your face do immediately? It\u2019ll either light up and go, \u2018wow, that\u2019s a great idea,\u2019 or they\u2019ll do this [feigns look of ambivalence]. And if they do that, then we probably haven\u2019t quite nailed the idea. But in this instance what we\u2019re doing is we\u2019re presenting an idea. It\u2019s really risky \u2013 people don\u2019t actually like presenting ideas for critique, so it is quite a bold and brave move \u2013 but what they\u2019re looking for is what they look like, what their body language is, because remember what employee experience is about is delighting people, creating a real wow experience.
